Abstract
The purpose of the study was to examine the relationship between authentic leadership, psychological capital, positive work relationships and work engagement in selected small and medium enterprises in Kampala city. This research applied a cross-sectional survey design and quantitative methods of data collection. The data was collected using a standard self-administered questionnaire from respondents from five selected Small and Medium Enterprises in Kampala city. Data collected from 112 respondents was analyzed using the Statistical Package for Social Scientists (SPSS) and Hayes process Macro model 4 and results presented based on the study objectives. The results from the study revealed that there is a significant relationship between authentic leadership and psychological capital, positive work relationships and psychological capital, and psychological capital and work engagement of employees in the selected small and medium enterprises.
The results further indicated that psychological capital partially mediated the relationship between authentic leadership and work engagement. The results indicated the indirect co-efficient was significant, ((b= 0.052, t =2.037)). In the relationship between positive work relationships and work engagement through psychological capital, the results indicated the indirect co-efficient was insignificant, ((b= 0.105, t =1.173) thus psychological capital did not mediate the relationship between the variables.
The organizations through their leaders should create a work environment that promotes and encourages positive relationships (social support, open communication, trust and mutual respect) among the workers. In addition, authentic leadership does not only improve on their psychological capital but also enhances work engagement – a necessary element for thriving
enterprises.
